About Pentice
Pentice is the operating system behind Cloud9 Windy City: 63 units across 13 Class-A residential buildings in Chicago, turning long-term luxury apartments into hotel-grade short stays and unlocking top-line revenue for the buildings' owners. We are building toward the autonomous operating system for luxury high-rises, and expanding city by city across the U.S.
How we work
A small, AI-native team that builds 4:1 leverage. You work alongside Claude every day; AI is a co-pilot, not a buzzword. The team is distributed — some in Chicago, most in Latin America. We move fast, decide fast, and cut politics. We don't hire to fill seats. We hire to pull levers that move numbers. Outcomes beat effort beats intentions.
How we pay
Every role we post carries its compensation in figures, in the currency you would be paid in. Base is one part. The rest is a quarterly bonus tied to the one number your seat owns. If you move the number you are paid for it, and if the number does not move the bonus does not pay. You get both halves before you apply.
We run on C.L.O.U.D.9, our culture operating system
- C · Customer Obsession. If they're not raving, we missed it.
- L · Leadership Through Ownership. No passengers, only drivers.
- O · Operational Excellence. How we do one thing is how we do everything.
- U · Urgency With Intelligence. Act now, iterate later.
- D · Do the Right Thing. Character over convenience.
- 9 · The 9x Mindset. 10% better is safe; 9x better is unforgettable.
Three of those decide who lasts here, so read them as warnings rather than slogans.
Leadership Through Ownership. You will be handed a number and very little scaffolding. Nobody will sequence your week for you. If you need a manager to tell you what matters this Tuesday, you will be unhappy here inside a month.
Urgency With Intelligence. We ship, measure, then fix. A good decision today beats a perfect one in three weeks. If you need complete information before you move, this pace will feel reckless to you.
Do the Right Thing. You will get chances to report a number that flatters you. We check. Someone who softens a bad result once does not get a second chance to.
The number you own
Direct-booked revenue from paid search. Not traffic, not leads, not impressions. Confirmed
bookings that came through our own site instead of an OTA.
What this is
Almost every night we sell is sold by somebody else. Airbnb and Booking take a cut of nearly
every reservation across 63 units, and that cut is the largest single line of avoidable cost in
the business.
We have started building the way out. There is a site, a booking engine, tracking, a Google
Business Profile and a live brand campaign. What there is not is a person who owns the path
from a search to a confirmed booking, and a number that says whether any of it is working.
That is the seat. You are the first person here whose job is demand.
This is hands-on for at least the first six months. You are in the ad account, in the page
builder, and in the numbers, every day. There is no team under this seat and no plan for one
until the channel pays for itself.
What you’ll own
Direct-booked revenue through Google. Search and Performance Max, plus retargeting. Your
number.
The whole path. Ad,
landing page, booking flow, follow-up. Every step measured, every step
tested. Nobody owns the middle of it today.
The acquisition math. Cost per booking, conversion rate, payback. You will define them
before you can improve them, because nobody here has.
The follow-up layer. There is no CRM. You build what catches an inquiry that does not book
on the first visit, or it does not exist.
One guest we go after. We will crown a single highest-value guest segment together in your
first month, and you will build for that one, not for everybody.
What success looks like
Day 30. A measured cost per direct booking. There is no reliable one today, which is the
first problem you solve, not an excuse you inherit. Tracking audited end to end. One page of
what you found and what you will do about it.
Day 90. A cost ceiling set and held. That ceiling is not arbitrary: an OTA takes a fixed
commission on every booking it sends us, so any direct booking that costs more than that
commission is a worse deal than the one we already have. You will compute the exact figure from
our commission data in week two, write it down, and then live inside it. Plus one winning
ad-and-page combination and weekly reporting nobody has to chase you for.
Month 12. Google is a channel we can turn up. Cost per booking is known, stable and under
the ceiling. The playbook is written down well enough that the second market does not need you
to fly there.
What you’ll need
- A paid account you ran for six months or more. Bring the spend, the date range, and the
one number you personally moved. Blurred screenshots are fine; the numbers are not optional.
- Google Search and Performance Max, hands on. In the account yourself, not reviewing an
agency’s report. Meta is a plus, not a gate.
- Landing pages you rebuilt that beat the version before them. Show both versions and the
lift.
- Tracking you set up yourself. GA4 and Tag Manager, conversion events, and a story about a
time the platform’s numbers disagreed with the back end and what you did about it.
- Cost per acquisition, conversion rate and payback in plain English. If you have to look up
what payback means, this is not the seat.
- Direct response, not brand. You have written the ad and the page, not briefed them.
- AI in your daily work. Claude or equivalent, used visibly, with your own judgment on top.
- English, working fluency, written and spoken. Our guests and our copy are in English.
No years of experience are listed here on purpose. Bring the account.
Who this is not for
- Agency account managers. We are hiring the operator, not the oversight.
- Brand and content marketers. That is a different seat here.
- Anyone who needs a working funnel to start from. You are building it.
- Anyone who needs six months to ramp.
- Anyone who has never had a number they could fail at.
What’s real right now
We would rather you know all of this before you apply than in month four.
- There is no CRM. HubSpot is gone. Inquiry follow-up is whatever you build.
- There is no measured cost per booking. You will produce the first one.
- Our own numbers disagree with each other. Direct booking share is recorded three different ways in three different places. Reconciling that is part of the first month.
- The reporting pipeline stopped writing in March and nobody caught it. You will care about
that more than anyone here has.
- The budget is small on purpose. $5,000 a month to start. It scales when the math earns it,
not before. If you measure your worth in budget managed, you will hate this.
- The founder is still in marketing. That is the problem you are being hired to end.
Schedule
Colombian business hours, with real overlap into US Central so you can work live with Chicago
operations. Occasional flexibility around a launch. No on-call.
Location and engagement
Colombia-resident. Employed through Upright SAS on an indefinite contract (contrato a término indefinido), with a two-month probation period. Hybrid/Remote, with the option of the Bogotá office.
No relocation and no travel requirement.
Compensation
Base: 10,000,000 COP per month. Indefinite contract, so prima, cesantías and the rest are on
top as Colombian law requires.
Quarterly bonus: 6,000,000 COP at plan, paid against the cost-per-booking ceiling and
direct-booked revenue. If the number moves you are paid for it. If it does not, the bonus does
not pay. You get both halves of that sentence before you apply.
Figures, not percentages, so nobody has to recompute anything later.
How to apply
Three things:
1. Your last three roles, each with the channels you ran, the average monthly spend, and the
main number you were judged on.
2. Two campaigns where you improved cost per acquisition or return on ad spend. Starting
numbers, what you changed, ending numbers.
3. One screenshot. Blur what you must, but it has to show spend, conversions, cost per
action and the date range.
No cover letter. If those three are strong we will find time this week.
Why Pentice
If you want to own a number, move fast, and build with AI instead of around it, this is the place. Small team, real leverage, high standards, and the people who build the systems get to run them as we scale city by city. If you want a comfortable seat where effort counts more than outcomes, we are not it.
How we hire
Apply, about five minutes. Watch a short, honest video about how we work and answer a written questionnaire — both count. A 30-minute call. A working session on a real problem, with AI use expected and visible. Two reference calls. Then an offer. Every candidate gets an answer either way.
Equal opportunity
Pentice and its operating entities do not discriminate based on race, religion, color, national origin, gender (including pregnancy, childbirth, or related medical conditions), sexual orientation, gender identity, gender expression, age, status as a protected veteran, status as an individual with a disability, or other applicable legally protected characteristics.
